AbstractIn response to recent calls for research on human resource management (HRM) in project - oriented companies, this research investigates the links of project - based HRM (pHRM) practices, project team's knowledge absorptive capacity (ACAP) and project performance. The purpose of this research is to investigate on the moderating effects of pHRM practices in the relationship between project team's knowledge ACAP (realized and potential) and short - and long - run project performance. These short - and long - run aspects of project management are analogous to the nature of sequential product development projects. This research attempts to answer two specific questions: (1) to what extent do pHRM practices and a project team's knowledge ACAP influence project performance in both short - and - long run? and (2) to what extent do pHRM practices moderate the links between a project team‘s knowledge ACAP and project performance? Based on a survey data from 198 projects in multinational companies in the Thai automotive industry, the results indicate that pHRM practices moderate the effect of project team‘s knowledge ACAP on project performance, particularly that of potential ACAP on the long - run project performance. In addition, these practices explain the short - run project performance in addition to the realized ACAP, the other dimension of knowledge ACAP. This research sheds light on the different roles of HRM practices in the project management literature. The project - based HRM practices significantly strengthen the relationship between a project team's potential absorptive capacity and project performance. They also facilitate project performance in the short and long run. This research contributes to the substantial body of knowledge in project management and provides managerial implications in project - oriented companies
