Abstract | In today’s digital era, continuous improvement in products, services, and processes is critical for organizational success. Innovation introduced by employees of the organization is one way to overcome this challenge. Although participatory management is considered to influence positive work outcomes, the mechanism of how participatory management influences innovative work behavior is not yet clearly explained. Firstly, this research draws on social exchange theory, to examines the influence of participatory management on innovative work behavior. Secondly, it explains the mechanism that how participatory management influences innovative work behavior and included affective trust as mediating variable. Lastly, it considered the moderating role of supervisor–subordinate guanxi and organizational commitment on the relationship between innovative work behavior and participatory management. A total of 333 employees and 38 supervisors filled out questionnaires from cross-industry sample of five most innovative companies of China. Structural equation modeling was used to analyze the proposed relationship. Findings of this research support the proposed hypotheses and this research finds that participatory management positively influence innovative work behavior. Affective trust also finds to partially mediate relationship between participatory management and innovative work behavior. Moreover, supervisor–subordinate guanxi and organizational commitment strengthens the relationship between participatory management positively influence innovative work behavior. By proposing and testing the proposed hypotheses, this research offers several key contributions to innovative work behavior literature. First, this research contributes by considering participatory management as one of the key driver of innovative work behavior. Second, this research explores the mediating mechanism and included affective trust as mediating variable vital to explain relationship between participatory management and innovative work behavior. Last, firms need to understand the important role of essential moderators i.e. supervisor–subordinate guanxi and organizational commitment critical to strengthen the relationship between participatory management and innovative work behavior. Theoretical and practical implications are provided for scholars and policy makers. |
