Overcoming human barriers in digital transformation : the roles of employee diversity, resistance to change, and organizational citizenship behavior

AbstractDigital transformation is currently a necessity for companies that want to survive. As Covid19 hit the world, the need and importance of digital transformation have grown. This study focuses on human side of digital transformation and how human resource characteristics affect digital transformation in organizations. Both individual and group level characteristics are considered. The individual properties such as organizational citizenship behavior (OCB) and employees‘ resistance are considered. For the group level, this study considers employees‘ diversity. These characteristics have been observed to look at their effect on the degree of digital transformation in firms. The research study has been done in the Indian ICT industry and the responses from 218 companies have been used to examine the model. The analysis of the data revealed the significance of human resource characteristics for the effective implementation of digital transformation in organizations. The managerial perspective for the organizations' digital transformation implementation for business, operations, and marketing purposes has been measured. The regression analysis of the data shows that diversity has a positive relationship with the degree of digital transformation, which indicates that when the organizations are more diverse, it might help the firms in getting more experience for the transformation. Employees‘ resistance has a curvilinear relationship with digital transformation. Organizational citizenship behavior has a curvilinear relationship with digital transformation and the moderating effect of employee resistance on this relationship makes it reverse. The findings offer some validation of resource-based theory, demonstrating that human resource characteristics can be complementary within the individual and group level context. When these human resource characteristics are complementary with the interaction between resources, they offer more value than if they were individually.
